The impact of constructive conflict on organizational loyalty through organizational commitment: An applied study at Al-Mamoun College
Abstract
The study was launched by trying to uncover how constructive conflict affects the level of organizational loyalty within Al-Mamoun University College by testing the role of organizational commitment as an intermediary mechanism that links these two variables and explains the interaction between them. It sought to determine the level of these variables according to their respective dimensions, with the goal of developing a clear understanding of the relationships and mutual influences between them, and arriving at results that contribute to addressing the research problem. To achieve this, a questionnaire was designed comprising (59) items, covering the main dimensions of the variables under study. It was distributed to a sample of (59) faculty members from the college, representing various disciplines and academic levels. Statistical analysis tools, namely correlation and multiple linear regression, were applied to the questionnaire. The results of the study showed a high level indicating the existence of a work environment that values constructive conflict at the college, as well as a high level of organizational commitment among the sample members, and a high level of organizational loyalty in general at the college. The results also revealed a statistically significant partial positive correlation between constructive conflict and organizational commitment, between organizational commitment and organizational loyalty, and between constructive conflict and organizational loyalty. Furthermore, the regression equation showed a positive effect of constructive conflict on organizational commitment, constructive conflict on organizational loyalty, organizational commitment on organizational loyalty, and constructive conflict on organizational loyalty through organizational commitment. In light of these findings, it was concluded that the relevant authorities – represented by the Board of Directors of Al-Mamoun Private University College – have a pivotal role in enhancing organizational loyalty. Therefore, it is recommended that this administration consider that developing and utilizing the constructive conflict variable through organizational commitment will have a direct and positive impact on improving the overall quality of organizational loyalty within the college.
